یافتاری تفسیری از ساختار پیامدهای طرد در یک سازمان دولتی ایرانی

چکیده

هدف این پژوهش، طراحی مدل ساختاری تفسیری پیامدهای طرد سازمانی به‌عنوان رفتاری اجتماعی در یک سازمان دولتی ایرانی است. برای گردآوری داده‌‌ها پس از مطالعة ادبیات پژوهش، شناسایی پیامدهای طرد سازمانی و گنجاندن آن‌ها در پرسش‌نامة نیمه‌‌بسته‌‌ای مبتنی بر طیف لیکرت، پرسش‌نامه با استفاده از روش‌‌ نمونه‌‌گیری نوعی میان 18 نفر از اعضای سازمان توزیع شد که به‌عنوان تجربه‌‌کنندگان طرد در سازمان مورد مطالعه بودند. با استفاده از تحلیل فازی، گویه‌‌های پرسش‌نامه در دو مرحله غربال‌‌ و پس از مقوله‌‌بندی برای کاوش مدل در سنجه‌‌ای متناسب با مدل‌‌یابی ساختاری تفسیری قرار گرفتند. طبق یافته‌‌های پژوهش، برای پیامدهای طرد سازمانی در قلمرو مکانی مورد مطالعه 6 عامل در 5 سطح (سطوح اول، دوم و سوم به ترتیب شامل پیامدهای روان‌‌شناختی، شناختی و نگرشی و نیز رفتاری برای مطرود؛ سطح چهارم، پیامدهای درون‌‌سازمانی و سطح پنجم، پیامدهای برون‌‌سازمانی) شناسایی شدند. نتایج این پژوهش نشان می‌‌دهند که گسترة پیامدهای کژکارکردی طرد سازمانی از مرز سطح فردی فراتر و دامنة آن تا بیرون از سازمان کشیده می‌‌شود. با توجه به چنین وسعتی از آثار مخرب، شناسایی و مدیریت پیشایندهای طرد سازمانی به مدیران سازمان مورد مطالعه و سازمان‌‌هایی با وضعیت مشابه پیشنهاد می‌‌شود.

Interpretive Exploration of the Structure of Ostracism’s Consequences in an Iranian Public Organization

The purpose of this study is to design an interpretive structural model for consequences of workplace ostracism as a social behavior in an Iranian public organization. In this regard, after studying literature and identifying consequences of workplace ostracism, a semi-closed questionnaire was developed based on likert scale and distributed among 18 experts based on typical sampling. The questionnaires’ statements were screened in two phases using fuzzy analysis. After categorizing consequences, the ISM measure were developed and distributed among experts. Based on findings, the model possessed variables in 5 levels (the first, second and third levels: psychological, cognitive and attitudinal, and behavioral consequences, respectively; the fourth: inter organizational consequences; and the fifth: extra organizational consequences). The results show that the scope of the dysfunctional consequences of organizational ostracism extends beyond the boundaries of individual level to out of organization. Due to such a wide range of destructive effects, identification and management of organizational ostracism are recommended to the managers of the organization under study and the same ones.
