طراحی الگوی رابطه فرد و سازمان مبتنی بر رویکرد رفتار سازمانی مثبت‌گرا (مورد مطالعه: دانشگاه علوم پزشکی شیراز)

چکیده

رابطه فرد و سازمان یک پدیده چندسطحی است که بدون توجه به تأثیر متقابل سازمان و کارکنان قابل ‌درک نیست. مسئله پژوهش حاضر این است که سازمان‌های دولتی بخش بهداشت چگونه می‌توانند بر مبنای الگوی طراحی ‌شده در این پژوهش کیفی که مبین شناخت و شکل ساده‌شده واقعیّت با آشکار ساختن فرایند ضمنی موجود در رابطه فرد و سازمان است به‌منظور کاربردی کردن توصیه‌ها و راهبردهای بهبود رابطه اقدام کنند. این الگو می‌تواند راهگشای مدیران و کارکنان برای‌ کاهش تنش‌های مبادله و ارتقای کیفیّت روابط باشد. کشف الگو با بهره‌گیری از نظریه‌پردازی داده‌بنیاد رویکرد اشتراوس و کوربین و نرم‌افزار تجزیه‌وتحلیل داده مکس کیودی‌ای2020 انجام شده است. با 17 مصاحبه نیمه-ساختاریافته تخصصی از بطن داده‌های اولیه، 2343 مفهوم انتزاعی، 229 مقوله فرعی و23 مقوله اصلی دسته‌بندی شدند. بر مبنای تحلیل و تفسیر داده‌ها در بخش بهداشت، بافت ویژه حاکم، نوع ساختار روابط از دو منظر توانمند‌ساز یا بازدارنده با منظومه الزامات شایستگی مدیر به‌منزله شرایط علّی، مستقیماً تعیین‌کننده میزان یگانگی اهداف و منافع فرد و سازمان به‌منزله پدیده محوری پژوهش است. شرایط یازده‌گانه‌ای چون توانمندسازی مدیر، کارکنان، زمینه‌سازمانی و روابط کاری به‌منزله راهبردهای کنش و واکنش به‌صورت غیر مستقیم تحت تأثیر زمینه رفتاری سازمان و زمینه رفتاری فرد در مواجهه با رابطه فرد و سازمان به‌منزله شرایط زمینه‌ای و درجه نفوذ اهرم‌های قدرت برون‌سازمانی به‌منزله شرایط مداخله‌گر منجر به برون‌دادهای خرد مطلوب هماهنگی فرهنگ رسمی سازمان با فرهنگ غیر رسمی فرد، خرد نامطلوب حاکمیت نهاد غیر رسمی نامتعادل، کلان مطلوب خودکفایی علمی، تجاری‌سازی دانش و نخبه‌پروری و کلان نامطلوب ورشکستگی و افول دوسویه سیستمی و مدیریتی می‌شوند.

چکیده [English]

The employee-organization relationship is a multi-level phenomenon that is not comprehensible without the interaction between organization and employees. The main concern of this research is that, how the public health organizations can improve this relationship based on the recommendation derived from the model proposed in this qualitative research. This model can help managers and employees to reduce the tensions of exchange and to improve the quality of relationships. This model was designed using the approach of Strauss and Corbin in grounded theory and data analysis software of MAXQDA20. Accordingly, 2343 concept, 229 subcategories, and 23 main categories were extracted and categorized from 17 semi-structured specialized interviews. After data analysis and interpretation, the special context and empowerment relationship or deterrent relationship, along with the system of manager competency requirements as the superior conditions directly determine the unity of the goals and interests of employee and organization as the core category phenomenon. Eleven conditions such as the empowerment of manager, employees, organizational context, and employment relationships as strategies are indirectly influenced by behavioral  and organization context as the context conditions and the degree of the influence of the leverages of extra-organizational power as the interventional conditions lead to favorable consequences of coordination of the official culture of the organization with informal individual culture, scientific sufficiency, commercialization of knowledge, elite training bankruptcy, unfavorable consequences of unbalanced informal organization governance, and the mutual decline of management and system.
